Abstrak

Penelitian ini dilakukan untuk mengkaji pengaruh disiplin kerja, komunikasi, dan kejelasan peran terhadap kinerja karyawan, serta menganalisis peran moderasi dukungan sosial dalam konteks organisasi PT. XYZ Construction Surabaya. Penelitian ini didorong oleh masalah berulang terkait penurunan kinerja dan keterlambatan proyek, yang menunjukkan kurangnya disiplin kerja, aliran komunikasi yang tidak efektif, dan ketidakjelasan peran di antara karyawan. Studi-studi sebelumnya belum secara komprehensif mengintegrasikan variabel-variabel ini dalam satu model empiris tunggal maupun mengevaluasi efek moderasi dukungan sosial dalam konteks industri konstruksi, menciptakan kesenjangan penelitian yang dimaksudkan untuk diatasi oleh studi ini. Metode penelitian kuantitatif diterapkan, melibatkan 90 karyawan yang dipilih melalui teknik sampling jenuh, dan data dianalisis menggunakan Structural Equation Modeling dengan Partial Least Squares. Hasil penelitian menunjukkan bahwa disiplin kerja, komunikasi, dan kejelasan peran secara positif dan signifikan mempengaruhi kinerja karyawan, sementara dukungan sosial tidak memoderasi hubungan-hubungan tersebut. Model ini menjelaskan 48,0% varians dalam Kinerja Karyawan (R² = 0,480). Studi ini memberikan kontribusi teoretis dengan mengonfirmasi peran dominan faktor-faktor kinerja struktural dibandingkan dukungan psikososial, serta kontribusi praktis dengan memberikan wawasan manajerial untuk meningkatkan kinerja dalam lingkungan berbasis proyek. Saran untuk penelitian masa depan diberikan berdasarkan keterbatasan yang diidentifikasi.
