Abstrak

Penelitian ini bertujuan untuk mengkaji determinan kinerja guru di sektor pendidikan vokasi, dengan fokus pada karakteristik pekerjaan dan motivasi kerja sebagai antecedent utama. Penelitian ini juga menganalisis peran mediasi keahlian digital dan efek moderasi Dukungan Organisasi yang Dirasakan (POS). Pendekatan kuantitatif eksplanatori digunakan dengan metode Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS). Populasi dan sampel penelitian meliputi seluruh tenaga pengajar di SMK Ketintang Surabaya, berjumlah 91 orang (sampel yang jenuh). Data dikumpulkan melalui kuesioner dan diolah menggunakan SmartPLS 3.0. Temuan menunjukkan bahwa karakteristik pekerjaan dan motivasi kerja memiliki pengaruh signifikan terhadap keahlian digital dan kinerja guru. Keterampilan digital terbukti berperan sebagai mediator dalam pengaruh ini. Secara spesifik, Dukungan Organisasi yang Dirasakan (POS) juga terbukti secara signifikan memoderasi hubungan antara keterampilan digital dan kinerja guru. Hasil ini memberikan kontribusi teoretis, menunjukkan bahwa desain pekerjaan dan dukungan organisasi mempengaruhi kinerja di era transformasi digital. Implikasi praktis yang dapat diterapkan adalah pentingnya sekolah memberikan dukungan konkret dan desain pekerjaan yang otonom untuk memaksimalkan kompetensi digital guru.
